Talent doesn't quit. Identity does.

Why experienced professionals lose motivation at work

This keynote introduces the concept of identity drift: what happens when experienced professionals evolve, but their role in the organisation does not.

Designed for HR leaders, executive teams and leadership conferences, it offers a new lens on sustaining contribution, performance and retention across longer careers.

Talent doesn't quit. Identity does.

Most organisations have a retention problem they’re misdiagnosing.

High performers plateau and experienced people withdraw. Eventually, they leave – or stay and coast.

The standard response is to look at engagement scores, compensation or management style.

But in many cases, that’s not where the problem lives.

When a professional evolves and the role doesn’t, a gap opens up between who they’ve become and what their work still asks of them.

Motivation erodes. Impact drops. Wellbeing suffers. And the organisation loses the one thing it can’t easily replace: the knowledge, judgment and relationships that only come with experience.

This is midlife identity drift. And it’s an overlooked driver of mid-career disengagement.

In this keynote, Tamara Cortoos introduces the concept, explains why it accelerates in the second half of a career. Drawing on behavioural science, organisational psychology and midlife research, she shows what leaders and HR teams can do about it – before the damage is done.

Goals of this keynote

To give leaders and HR teams a sharper lens on mid-career motivation that goes beyond engagement surveys and performance frameworks.

After this keynote, participants understand what identity drift is, how to spot it early, and what a realistic response looks like at the team and organisational level.
